ABSTRACT

This study examines the practices and challenges of employees’ performance evaluation at Ecobank in Buea, Cameroon. Performance evaluation is a critical aspect of human resource management that aims to assess employee productivity, foster professional growth, and enhance organizational effectiveness. In the context of Ecobank, a leading financial institution in the region, effective performance evaluation practices are essential for achieving strategic objectives and maintaining competitive advantage.

The research employs a mixed-methods approach, utilizing both quantitative and qualitative data collection methods. A structured questionnaire was administered to employees across various departments at Ecobank Buea to gather insights on their perceptions of the performance evaluation process, including its frequency, criteria, and overall effectiveness. Additionally, in-depth interviews were conducted with key managerial staff to gain a deeper understanding of the institutional practices and challenges related to performance evaluation.

The findings reveal that Ecobank employs a comprehensive performance evaluation framework that includes regular assessments, feedback sessions, and goal-setting initiatives. Employees generally perceive the evaluation process as beneficial for their professional development, with most indicating that it helps clarify job expectations and identify areas for improvement. However, discrepancies were noted regarding the perceived fairness and transparency of the evaluation criteria, with some employees expressing concerns about potential biases and inconsistencies in the assessments.

Key challenges identified in the performance evaluation process include inadequate training for evaluators, limited employee involvement in setting evaluation criteria, and a lack of alignment between individual performance goals and the overall strategic objectives of the bank. Additionally, employees reported experiencing stress and anxiety related to performance evaluations, which they felt could impact their overall job satisfaction and productivity.

Qualitative insights from managerial interviews highlighted the importance of continuous training and development for evaluators to ensure objectivity and effectiveness in the evaluation process. Managers acknowledged the need for more inclusive practices that involve employees in the development of performance metrics and goal-setting. They also emphasized the significance of constructive feedback and regular performance discussions as vital components of effective evaluation practices.

Based on the findings, the study recommends several strategies to enhance performance evaluation practices at Ecobank Buea. Firstly, implementing training programs for evaluators to improve their skills in conducting fair and objective assessments can foster a more positive evaluation culture. Secondly, establishing a more collaborative approach to setting performance criteria can empower employees and increase their buy-in during the evaluation process. Lastly, creating a supportive environment that encourages open communication about performance expectations and feedback can mitigate anxiety associated with evaluations and promote employee engagement.

In conclusion, this study sheds light on the current practices and challenges of employees’ performance evaluation at Ecobank Buea, Cameroon. By addressing the identified challenges and implementing the recommended strategies, Ecobank can enhance its performance evaluation framework, ultimately leading to improved employee satisfaction, productivity, and organizational effectiveness.
