Abstract

This study explores the relationship between school heads’ leadership practices and teachers’ performance in primary schools in Buea, Cameroon. Effective leadership in primary schools is vital for fostering a positive educational environment, enhancing teacher performance, and ultimately improving student learning outcomes. The research aims to assess how different leadership practices adopted by school heads influence teachers’ effectiveness in areas such as instructional delivery, classroom management, and professional development.

Leadership practices in educational settings involve the actions, strategies, and behaviors exhibited by school heads that guide and influence teachers’ performance. In the context of primary education in Buea, where schools often face challenges such as limited resources, diverse student needs, and varying levels of teacher expertise, strong and supportive leadership is essential for maintaining educational standards and motivating teachers.

The study employs a descriptive survey design, utilizing questionnaires and interviews to gather data from teachers and school heads across selected primary schools in Buea. The data is analyzed to examine the impact of various leadership practices, including transformational leadership, participative decision-making, instructional leadership, and the provision of professional support, on teachers’ performance.

Preliminary findings indicate that school heads’ leadership practices significantly influence teachers’ performance in primary schools. School heads who engage in transformational leadership—characterized by inspiring and motivating teachers, setting clear goals, and fostering a collaborative school culture—tend to enhance teachers’ job satisfaction and commitment, leading to improved performance. Moreover, practices such as participative decision-making, where teachers are involved in school planning and decision-making processes, contribute to a sense of ownership and accountability among teachers, further boosting their effectiveness.

The study also reveals that instructional leadership, where school heads actively support and guide teachers in their instructional practices, plays a critical role in improving teaching quality and classroom management. Professional support, including opportunities for continuous professional development and mentorship, is another key factor that positively impacts teachers’ performance.

However, the research identifies several challenges that hinder effective leadership in primary schools. These challenges include inadequate training for school heads, lack of resources to implement effective leadership practices, and the pressure of administrative tasks that limit school heads’ ability to focus on instructional leadership. Additionally, some leadership practices are perceived as authoritarian or top-down, leading to resistance and reduced morale among teachers.

The study concludes that school heads’ leadership practices are crucial for enhancing teachers’ performance in primary schools. There is a need for more comprehensive leadership training programs for school heads, emphasizing the importance of transformational and instructional leadership, as well as participative decision-making. By adopting these practices, school heads in Buea can create a more supportive and effective educational environment, leading to improved teacher performance and better educational outcomes for students.

The findings of this study have significant implications for educational policymakers, school administrators, and teacher training programs in Cameroon. Strengthening leadership practices in primary schools can play a pivotal role in improving the overall quality of education and achieving better student outcomes in Buea and beyond.
