Abstract

This study investigates the effect of leadership styles of secondary school principals on the performance of teachers in Buea, Cameroon. Leadership within educational institutions plays a pivotal role in shaping organizational culture, motivating staff, and enhancing teaching quality. Understanding how different leadership styles impact teacher performance is essential for developing strategies that foster an effective learning environment and improve educational outcomes.

The research employs a mixed-methods approach, combining quantitative and qualitative data collection techniques. A structured survey is administered to secondary school teachers in Buea to gather information on their perceptions of their principals’ leadership styles and their own performance levels. The survey assesses various leadership styles, including transformational, transactional, and laissez-faire, and correlates these with metrics of teacher performance such as job satisfaction, motivation, classroom effectiveness, and student outcomes.

Quantitative data is analyzed to identify patterns and relationships between leadership styles and teacher performance. Transformational leadership, characterized by principals who inspire and motivate teachers, foster a supportive and innovative environment, and encourage professional development, is hypothesized to have a positive impact on teacher performance. Conversely, transactional leadership, which focuses on rewards and punishments based on performance, and laissez-faire leadership, marked by a lack of involvement and guidance, are expected to show varied effects on teacher performance.

Qualitative data is gathered through interviews and focus group discussions with teachers and principals to provide deeper insights into how leadership styles influence teacher behavior and performance. Teachers’ experiences and perceptions regarding their principals’ leadership approaches are explored, revealing how these styles affect their motivation, job satisfaction, and instructional practices.

The findings indicate that transformational leadership is strongly associated with higher levels of teacher performance. Principals who exhibit transformational traits such as vision, support, and empowerment contribute to increased teacher motivation, job satisfaction, and overall effectiveness in the classroom. These principals create an environment conducive to professional growth and instructional excellence.

In contrast, transactional leadership shows mixed results. While it can enhance performance through clear expectations and rewards, it may also lead to a more rigid and less innovative work environment. Laissez-faire leadership, characterized by minimal intervention and guidance, generally correlates with lower teacher performance, as teachers may feel unsupported and disengaged.

The study also highlights the importance of leadership training and development for principals. Effective leadership is shown to be crucial for improving teacher performance and, consequently, student outcomes. Recommendations include providing principals with professional development opportunities focused on leadership skills, fostering a collaborative and supportive school culture, and implementing regular performance evaluations to ensure alignment with educational goals.

By understanding the impact of leadership styles on teacher performance, this research provides valuable insights for policymakers, educational administrators, and school leaders in Buea, Cameroon. Enhancing leadership practices can lead to improved teaching quality, increased teacher satisfaction, and better educational outcomes for students.
