ABSTRACT

This study examines the effects of organizational transformation on employee motivation at MTN Buea, Cameroon. Organizational transformation refers to significant changes made to a company’s structure, processes, culture, or strategy, aimed at improving operational efficiency, competitiveness, or adapting to market changes. In the telecommunications sector, rapid technological advancements, regulatory shifts, and growing competition necessitate frequent transformation. While such changes are often geared toward the organization’s growth, they can have profound impacts on employees’ motivation, either positively or negatively.

The objective of this research is to assess how organizational changes at MTN Buea have influenced employee motivation, with a focus on identifying the specific factors that either enhance or diminish employees’ enthusiasm and commitment during and after the transformation process. The study employs both qualitative and quantitative methods, combining employee surveys, interviews with management, and a review of internal company documents related to recent transformation initiatives.

The research reveals that MTN Buea has undergone several organizational changes in the past few years, including the adoption of new digital technologies, restructuring of management hierarchies, and adjustments in corporate culture to align with global standards. These changes have had mixed effects on employee motivation. On the positive side, employees reported feeling more motivated by the introduction of modern technological tools that made their work easier and more efficient. The company’s emphasis on professional development and training during the transformation process also contributed to heightened employee engagement, as workers felt better equipped to meet new demands and challenges.

Another factor that positively impacted motivation was the company’s effort to communicate the reasons behind the transformation. Employees who were informed and involved in the change process expressed a stronger sense of belonging and motivation to contribute to the success of the organization. MTN Buea’s management implemented several initiatives, such as regular staff meetings, workshops, and feedback sessions, to ensure that employees felt connected to the company’s strategic direction.

However, the study also identified several negative impacts of the organizational transformation on employee motivation. One significant challenge was the increased workload and pressure associated with the new digital systems and performance metrics. Many employees reported feeling overwhelmed by the rapid pace of change and the additional responsibilities placed on them without corresponding adjustments in compensation or support systems. This led to a sense of burnout among some workers, which negatively affected their motivation and productivity.

The uncertainty surrounding job security during the transformation process also emerged as a key demotivating factor. Some employees felt insecure about their roles within the organization due to the restructuring of departments and the introduction of new performance evaluations. This sense of job insecurity contributed to anxiety, reduced morale, and decreased commitment to the organization.

Furthermore, the research found that employees who were not directly involved in the decision-making process during the transformation felt disconnected and less motivated. This was particularly evident among lower-level staff, who perceived that the changes were imposed without considering their input or addressing their specific concerns. The top-down nature of some transformation decisions created a gap between management and employees, further contributing to a decline in motivation among certain groups of workers.

The study concludes that while organizational transformation at MTN Buea has introduced several positive elements, including improved technological infrastructure and skill development opportunities, it has also led to increased stress, job insecurity, and a sense of detachment for some employees. The key to mitigating these negative effects lies in the company’s ability to foster an inclusive environment where employees feel involved in the change process and adequately supported during transitions.

The study recommends that MTN Buea enhance its efforts to involve employees at all levels in transformation initiatives. This can be achieved through more inclusive decision-making processes, increased transparency about the reasons for change, and providing adequate resources to support employees during the transition. Additionally, the company should prioritize addressing job security concerns by offering clear communication about the future roles of employees and providing sufficient support to manage increased workloads.

By focusing on employee well-being and motivation during periods of organizational transformation, MTN Buea can ensure that its workforce remains engaged, productive, and committed to achieving the company’s strategic goals. This approach will not only improve employee satisfaction but also contribute to the overall success of the transformation initiatives.
